AI-driven job insecurity and influence on work attitudes and behaviors in high-technology startups: a mediated moderation role of person-organization fit and organizational commitment

Özet

Background: With the growing concerns related to employees’ employability, like job insecurity, it has become important to predict the psychological process and factors that are considered antecedents for the diminished working attitude and behavior of employees toward their jobs. Purpose: To investigate whether and how AI-driven job insecurity establishes any relationship with working attitude and behavior among employees working at high technology startups, especially when studied through the lens of organizational commitment and Person-Organization fit. Methodology: The study adopted a survey research strategy comprising 320 employees in techno parks within Istanbul. The study utilized Structural Equation Modeling to investigate the mediated moderation role of organizational commitment and Person-Organization Fit in relation to AI-driven job insecurity with work attitude and behavior of employees. Results: AI-driven job insecurity has a significant impact on Job Satisfaction and Individual Innovative Behavior based on the obtained p-values of p < 0.04 and p < 0.004. However, no significant direct impact was reported on organizational commitment (p > 0.720). Referring to the indirect effect, p < 0.04 and p < 0.004 suggest that AI-driven job insecurity influences Individual Innovative Behavior and Job Satisfaction (Attitude), respectively, confirming partial mediation. Conclusion: The study confirms the presence of a mediated and moderating role of organizational commitment and Person-Organization fit, where AI-driven job insecurity influences Individual Innovative Behavior and Job Satisfaction (Attitude). Though no notable individual role or Person-Organization fit was found on the studied dependent variables, in the presence of AI-driven job insecurity and organizational commitment, the moderating effect was also confirmed.
